Using co-op to prepare future-ready graduates

Co-operative Education could offer the solution to the pace of change in skills needs and students’ career curiosity.

As artificial intelligence reshapes many aspects of work, employers are placing increasing value on skills that are difficult to automate: communication, collaboration, critical thinking, professional judgment and adaptability.

Co-operative Education offers a powerful way for students to develop these capabilities while applying academic learning in real-world workplaces. Through paid work experiences, students can explore different career paths, apply academic learning in professional settings and receive ongoing coaching from both employers and co-op professionals. Employers, meanwhile, gain access to emerging talent that brings fresh perspectives, current disciplinary knowledge and experience gained through previous work terms.

Having worked with students and employers across the Science, Environment and Health Sciences sectors, I have observed that successful co-op programs share three common practices regardless of discipline: continuous employer engagement, guided reflection and relationship-building.

Continuous employer engagement enables universities to remain responsive to evolving labour market trends, emerging skills demands and employer expectations. Regular dialogue among employers, program managers, coordinators and students helps co-op professionals understand recruitment trends and the competencies graduates need to succeed in increasingly technology-enabled workplaces.

These insights can be incorporated into student preparation, career development and curriculum design, enabling universities to maintain the relevance of their programs.

Continuous employer engagement also provides students with opportunities to receive feedback, ask questions and learn from experienced professionals. For example, a Molecular Biology and Biochemistry student who had completed four co-op work terms credited regular interactions with colleagues and supervisors with helping her develop new skills, make informed academic choices and better understand potential career pathways.

Ongoing communication also allows co-op teams to identify and address challenges early while maintaining an up-to-date understanding of workforce realities. Employers gain access to emerging talent, contribute to skills development and strengthen recruitment pipelines for future hiring needs. Universities, in turn, cultivate meaningful industry partnerships and acquire valuable insights that support continuous program improvement.

Guided reflection transforms a work term into a meaningful learning opportunity. As artificial intelligence increasingly automates routine tasks, reflection helps students recognise and articulate the distinctly human skills they develop through workplace experience.

Students engage in self-reflection, receive employer feedback and coaching from co-op coordinators, and participate in post-work-term discussions that encourage them to think critically about what they have learned and how they can apply these experiences to their academic and career goals.

Beyond technical expertise, students learn to recognise their growth in communication, collaboration, problem-solving, professional judgment and adaptability. Reflection enables students to translate workplace experiences into compelling examples they can share with future employers.

A particularly valuable outcome of guided reflection is increased self-awareness. One Data Science student who had completed a co-op work term with the Royal Canadian Mounted Police noted that the experience broadened her approach to problem-solving, increased her confidence in applying technical skills to real-world challenges and helped her better understand her own professional strengths.

Through critically examining their learning and development, students gain a deeper understanding of their strengths, interests, values and career preferences. Perhaps the greatest benefit, however, is the career clarity that emerges from these experiences. By reflecting on their accomplishments and growth, students can make informed decisions about their future careers.

Employers also benefit from guided reflection by gaining a deeper understanding of how students put their theoretical knowledge into practice and how universities prepare them for the workplace. By providing students with meaningful feedback and ongoing interaction, employers contribute to the development of more intentional, adaptable and reflective future employees. Universities also benefit from students’ reflections by strengthening connections between academic learning and workplace experience.

Relationship building is one of the most important outcomes of Co-operative Education. Essentially, co-op is a relational model built on trust among students, employers, universities and co-op professionals. Through their collaboration, these stakeholders create meaningful learning experiences that support students’ successful transition into the workforce.

For students, these relationships often translate into mentoring opportunities, broader professional networks, trusted recommendations and future employment opportunities that extend well beyond a single work term. According to a Mathematics and Computing student who completed two co-op work terms at MDA Space, ongoing interactions with colleagues and project teams not only strengthened his professional communication skills but also deepened his understanding of how large organisations operate.

Employers build stronger talent pipelines through sustained collaborations with universities and increased access to highly skilled students. Universities, in turn, foster meaningful industry partnerships, create enriched learning opportunities, and gain valuable insights into the skills and competencies sought by today’s employers.

Professional relationships developed through co-op often continue long after a work term ends. Over time, former co-op students may return as employers, mentors or industry partners, contributing to the next generation of student learning. This way, Co-operative Education creates lasting value for all stakeholders and strengthens the bridge between higher education and the workforce.

Together, continuous employer engagement, guided reflection and intentional relationship building underpin effective Co-operative Education. They also strengthen the partnerships that connect students, employers and universities. While work-integrated learning can take many forms, these three practices highlight how students, employers and universities can learn from one another and create mutually beneficial outcomes.

Experiences at Simon Fraser University demonstrate the impact that intentional co-op practices can have on student development and graduate employability. Since 2020, Co-operative Education has supported more than 19,000 paid work terms, providing students with opportunities to develop adaptability, collaboration and professional confidence needed in an evolving workforce. While institutional contexts vary in size, effective co-op programs share a common foundation: meaningful collaboration among students, employers and universities.
